Sowing the seeds of women's leadership in agriculture

Prime Super continues to support the National Farmers’ Federation’s (NFF) Diversity in Agriculture Leadership Program (DiALP) with the sponsorship of cattle farmer and mother of four daughters, Karen Penfold. Balancing family life on a remote cattle property, Karen applied for the DiALP and discovered a community that would transform the way she saw herself and her place in the agricultural sector. 

The DiALP is designed to create a more inclusive and equitable future for agriculture. With the goal of doubling the number of women in agriculture’s leadership by 2030, the program invests in 12 women every year, offering tailored development, mentoring, and connection. Beyond building agricultural capability, the DiALP opens doors for women to elevate their careers, expand their professional network, and contribute meaningfully to the future of the industry.

Karen first heard about DiALP through Merri King, a previous Prime Super sponsored graduate who encouraged her to apply. "Just do it, it'll be the most powerful thing you do for yourself and your own growth”, a gentle nudge from someone who had walked the path before her planted the seed, inspiring Karen to take an opportunity she may not have otherwise prioritised for herself. 

A central part of Karen’s development came through her pairing with mentor Allison Harker from Prime Super, herself a DiALP graduate. The mentorship was more than guidance, “it wasn’t just sponsorship, it was real support from real people who care deeply about women in leadership”. Allison helped Karen articulate her leadership goals and map out the steps to achieve them whilst encouraging her to invest in herself after years of prioritising her own family and business. Karen reflected on how women, especially mothers, often step into the role of carer before seeing themselves as leaders. “We all wear many hats” she said, “but the first one tends to be carer, then mother and only after that do we take on everything else. That’s why it’s so valuable to step away and really consider what my role is.” Working with Allison allowed Karen to challenge that and recognise the importance of her own aspirations. 

What followed was a period of significant personal and professional growth. Karen describes the experience as one that not only built her confidence but also helped her find her voice in an industry traditionally dominated by men. Being part of the DiALP gave her a new sense of assurance in the value of her experience, skills, and perspective. She spoke openly about how uncomfortable it can feel to value your own time and expertise, or to say no when something doesn’t align with your worth. As a cohort, we’ve started connecting monthly, challenging ourselves to recognise our value, supporting each other, and having the confidence to say no to work that doesn’t meet the fee, respect, or expertise we bring".

When asked what advice she would offer to women considering a leadership role in agriculture, Karen’s response was simple but powerful: “Just have a go because there is absolutely nothing to lose”. As her cohort continues to meet and support one another beyond the program, Karen embodies the very future DiALP is striving to build, one where women lead with confidence, connection, and courage.
